Abstract

This conceptual paper develops an integrative framework explaining the antecedents, mediating mechanisms and outcomes of Organizational Citizenship Behaviour (OCB). Grounded in Social Exchange Theory, the study synthesizes fragmented literature by linking key organizational and individual factors Quality of Work Life (QWL), leadership styles, Corporate Social Responsibility (CSR), emotional intelligence, organizational support, HRM practices and personal development to OCB through the mediating role of job satisfaction. The framework posits that favourable organizational conditions foster positive employee attitudes, which in turn encourage discretionary behaviours that enhance organizational effectiveness. OCB is further positioned as a strategic mechanism influencing employee performance, retention and organizational effectiveness. By integrating diverse streams of research, this paper addresses the lack of unified models in OCB literature and provides a comprehensive foundation for future empirical validation.

Full Article/Conclusion

This paper develops a comprehensive framework exploring the antecedents and consequences of OCB. By integrating diverse variables into a unified model, the study highlights how a positive work environment fosters favourable attitudes that extend beyond formal duty. In conclusion, the proposed framework serves as a foundation for future empirical research, offering a roadmap for managers to design interventions that enhance employee satisfaction and organizational effectiveness.
